How should we handle this situation involving pay?

I would tell him that he plays the whole gig or not at all. Full cut or none. Makes it nice and simple.

I don't see how this is essentially a pay issue. Money is simply the leverage you're trying to use in order to bring the guy into line. Thereby you've succeeded only in muddying the waters here.
The matter is a lot more simple than you're allowing it to be: If you commit to a gig, you have to play the whole gig. Period.
If I were in your shoes, and I had to start hunting around for a sub for this nimrod, it wouldn't stop at a sub: I'd be looking for his replacement.

Band: "We need you for the whole gig"
Him: "I can only play half a gig. Then I have something better to do"
Band: "We don't need you at all"
Band: "We need you for the whole gig"

If he can't play the whole 4 hour gig. get a replacement.
If not, pay him on how much of gig he plays.
1 hour 1/4 pay, 2 hours 1/2 pay, 3 hours 3/4 pay.
If he does not like it, tough ****, he is the one who wants to leave early.

I'd suggest you say this:
"Receiving a full cut for less work would be unfair to the rest of us, and you leaving early really is a slap in the face to the rest of us because it leaves us thinking that you think you're special and that your time is somehow more valuable than ours."

if i wanted to bail on part of a gig (that i knew they could limp through the rest of without me) the idea of a pay cut would be the first thing out of my mouth!
for him to want one but not be willing to give up the other is amazingly douch-y.
(that is, unless a bunch of other guys have bailed early/showed up late for full pay in the past, or unless this guy routinely goes "above and beyond" in other ways, like bringing PA, etc.)

Others have hinted at this point, but let's be clear:
This type of behavior is indicative of a dysfunctional bandmate. If you and the others are serious about your music, the BAND should take this seriously, and give him an ultimatum.
You're worried about losing him, but don't be intimidated by the prospect. He's probably worried about his position, too, and if he is, he will come into line when confronted.
If he's not worried about his position and doesn't come into line... you guys need to know that because he WILL cause similar problems in the future.
I would view this as a test, of him and of the band. Either the band is serious and willing to suffer for excellence, or you're going to bend over for this doofus. My position would be this: play the show or find another band. Period. No horse hockey. You will survive losing him if that happens.

+2 on this. This is one of those scenarios where people really don't see that playing a gig is like going to your job. If you leave your job early you wouldn't get paid for the time you weren't and also someone would have to make up the difference for being a man down.
No difference here IMNSHO he can leave early if he wants but:
A. He doesn't get full pay. Period.
B. He arranges for someone to cover for him on the time he's not there to make up the difference.
These terms should be non-negotiable as well.
Sometimes sacrifices have to be made in life and you can't have it both ways.
If he agreed to the gig beforehand, then he should work the gig ... all of it. If he can't work all of it, he should stay home and get nothing. In over 40 years I've never worked part of a gig. There are extenuating circumstances that might require someone to cut out early (family emergency and the like) but planning to pull the plug 1.5 hours before the end is stupid and irresponsible.
Like many young people, he doesn't understand his obligation to keep his word, and likes being in a band more than working in a band. This guy is going to be trouble down the line, bank on it.

I am just sayin',if the kid is enrolled at UT his "job" is student, and college football in Knoxville is a very big thing and very much part of the exp.
Should his pay be docked for bouncing earlier , yes.
Should he be burned at the stake for wanting to be part of the college exp, hell no.

We came to agreement that he'd only get paid 60% of what the rest of us are getting because that's about the same percent of time he'd actually be at the gig. The rest of us are splitting that remaining 40% between us.
As far as him being committed is concerned, this is honestly the first time he's ever been sketchy. He's also a pretty important cog in this machine, so losing him would be a big step back. I think he finally understands our position on this issue, and while he's not happy with it he is accepting of it. He also understands that this sort of thing won't ever be happening again in the future.

If I could get paid for gigs I don't have to do, I'd be booked too solid to play gigs....
