An open, creative atmosphere with members who are driven. Also, well defined sonic areas of ownership.

That one isn't a necessity, it's just awfully fun. I agree with a lot of what has been posted above too.

Keyboards. For me, and the type of material I like, good keyboards makes it or breaks it. There's just SO much you can do with them...that you simply cannot do without them...
